西藏自治区血液净化护士临床实践现况调查

Clinical practice among blood purification nurses in Xizang Autonomous Region: a cross-sectional study

摘要: 目的:分析西藏自治区血液净化护士临床实践现状及现存问题,为西藏自治区血液净化护士人力资源的合理配置提供参考。方法:于2025年7月—10月,采用便利抽样法,选取西藏自治区13家医院的85名血液净化护士为调查对象。采用自编的西藏自治区血液净化护士实践现状调查问卷进行调查。结果:63.53%的血液净化护士集中于拉萨市,90.59%集中于公立医院。队伍以31~<40岁中青年(54.12%)、本科及以上文化程度(76.47%)护士为主体,高级职称者仅占3.53%。护士用于临床护理、护理教学、护理科研和护理管理的平均时间占比分别为71.77%、8.65%、2.58%和17.00%。工作年限是影响其高级实践参与率的关键因素。结论:西藏自治区血液净化护士结构失衡,高级实践参与不足。未来需要构建以证据为基础、以护士健康为中心、以区域协作为纽带的高原适应性管理模式。

Abstract: Objective: To analyze the current status and existing problems of clinical practice among blood purification nurses in Xizang Autonomous Region, so as to provide references for the rational allocation of blood purification nursing human resources in Xizang Autonomous Region. Methods: From July to October 2025, a total of 85 blood purification nurses from 13 hospitals in the Xizang Autonomous Region were recruited by convenience sampling and investigated with a self-designed questionnaire. Results: In total, 63.53% of blood purification nurses were concentrated in Lhasa, and 90.59% in public hospitals. The nursing team was mainly composed of young and middle-aged nurses aged 31-<40 years (54.12%) and those with bachelor’s degree or above (76.47%), while nurses with senior professional title only accounted for 3.53%. The average time proportion allocated to clinical nursing, nursing education, nursing research and nursing management was 71.77%, 8.65%, 2.58% and 17.00%, respectively. The number of years in practice was the key factor influencing nurses' participation rate in advanced practice. Conclusion: The structure of blood purification nurses in the Xizang Autonomous Region is imbalanced, and their participation in advanced practice is insufficient. It is necessary to establish an evidence-based, nurse-centered, and regionally collaborative plateau-adaptive management model in the future.
