Construction and application of a competency-based training program for Advanced Practice Nurses

Objective: To develop a competency-based training program for Advanced Practice Nurses (APNs) and verify its practical application effect, so as to provide reference for the cultivation of high-level specialized nursing talents in China. Methods: The competency framework and training demands for APNs were formulated based on a systematic literature review, expert consultation and investigation. A training program was established covering training objectives, syllabus, admission criteria, faculty standards, training base accreditation standards, curriculum design, assessment and evaluation. An integrated management mechanism led by the nursing association, the continuing education committee, specialized committees, clinical training bases, and clinical preceptors was implemented to guarantee standardized and effective training delivery. From November 2024 to March 2026, the program was piloted in four specialties (intensive care nursing, oncology nursing, emergency and critical care nursing, wound ostomy and continence nursing) in two phases and its effectiveness was evaluated. Results: A total of 156 trainees participated in the two training phases. In formative evaluation, the score of the work reflection diary was 96.08±3.22, and the score of nursing case reports was 94.94±3.13, the average summative evaluation score was 85.12±6.46. Trainees reported high satisfaction with the overall training, with an average satisfaction score of 4.90±0.30 for general core courses, 4.90±0.32 for specialized advanced courses, and 4.93±0.27 for clinical practical training. Conclusion: The competency-based training program for APNs is comprehensive and reliable, providing a practical framework for exploring the cultivation of high-level nursing professionals in China.
