护士对高绩效工作系统感知现状及其潜在剖面分析

摘要: 目的:探究护士感知的高绩效工作系统现状及其潜在类别,分析不同类别的影响因素,为制定精准化的管理策略提供依据。方法:采用便利抽样法,于2024年6月—7月选取安徽省11家医院共4 037名护士作为调查对象,采用一般资料调查表、高绩效工作系统量表、组织支持量表进行调查。运用潜在剖面分析对护士高绩效工作系统感知情况进行分类,采用多元Logistic回归分析不同类别的影响因素。结果:护士感知高绩效工作系统得分为(69.96±10.10)分。护士感知高绩效工作系统可分为萌芽型(17.04%)、成长型(49.79%)和成熟型(33.17%)3个潜在剖面。多元Logistic回归分析结果显示,文化程度、职称、职务、晋升制度、组织支持是护士感知高绩效工作系统的影响因素(均P<0.05)。结论:护士感知高绩效工作系统处于中上水平,且存在异质性。护理管理者应根据不同类别护士的特征及影响因素给予支持和督导,以提高工作绩效。

Abstract: Objective: To explore the potential categories and characteristics of nurses' perceived high performance work system, and explore the influencing factors of different categories, providing a basis for formulating precise management strategies. Methods: A total of 4037 nurses from 11 hospitals in Anhui province were selected by a convenience sampling method from June to July 2024. The General Informance Questionnaire, the High Performance Work System Scale, the Organizational Support Scale were used to investigate. Latent profile analysis was used to analyze the perception of nurses' about high performance work system, and multiple Logistic regression was used to analyze the influencing factors of different categories. Results: The perceived high performance system score was 69.96±10.10. Nurses' perceived high performance work system could be divided into three potential profiles: germination type (17.04%), growth type (49.79%), and mature type (33.17%). Logistic regression analysis showed that educational background, professional title, position, organizational support score were the influencing factors of nurses' perception of high performance work system (all P<0.05). Conclusion: The nurses' perceived high performance work system is in the upper-middle level, and there is heterogeneity. Nursing managers should support and supervise nurses according to the characteristics and influencing factors of different categories to improve their work performance.
