全国三级甲等医院青年护士职业成长现状及影响因素分析

The status quo of young nurses' professional growth and the influencing factors in tertiary grade A hospitals in China

摘要: 目的:调查全国三级甲等医院青年护士职业成长现状,分析其影响因素,为青年护士的成长和发展提供更多的支持。方法:应用整群抽样法选取全国10个省份10家三级甲等医院青年护士共11?420名为研究对象,采用职业成长量表、一般自我效能感量表、工作-家庭支持量表、中国职工组织承诺量表进行调查。结果:全国三级甲等医院青年护士职业成长平均得分为(3.41±0.87)分,得分最高的维度为职业能力发展,得分为(4.02±0.87)分,最低的维度为组织回报增长,得分为(2.93±1.05)分。工作-家庭支持、组织承诺、自我效能、对护理专业的兴趣、工作年限、平均月收入、职务、是否为独生子女、聘用形式、是否为专科护士是影响青年护士职业成长的主要因素。结论:全国三级甲等医院青年护士职业成长水平仍有很大提升空间。各医疗机构可通过营造良好组织氛围,实施家庭支持型主管行为,帮助护士建立应对逆境的策略等方式提升护士的职业兴趣、自我效能、家庭-工作支持以及组织承诺,从而为青年护士创造更好的职业成长环境。

Abstract: Objective: To identify the status quo of young nurses' professional growth and the influencing factors in tertiary Grade A hospitals in China, so as to provide references for young nurses' professional development. Methods: Three-stage randomized cluster sample of 11420 young nurses from 10 tertiary grade A hospitals in 10 provinces were recruited. They were surveyed by using the Professional Growth Scale, General Self-Efficacy Scale, Work-family Support Scale, and Organizational Commitment Questionnaire. Results: The average career growth score of young nurses was 3.41±0.87. The highest score was the development of professional competence (4.02±0.87), and the lowest one was the growth of organizational returns (2.93±1.05). Work-family support, organizational commitment, self-efficacy, the extent to which nurses were interested in nursing, years of work experience, average monthly income, whether had an administrative job title, whether the only-child in the family, form of employment, and whether a specialized nurse were the main factors that affected the professional growth of young nurses. Conclusion: The professional growth of young nurses is still unsatisfactory. Medical institutions could apply strategies such as creating a good organizational atmosphere, implementing family-supporting supervisory behaviors, and helping nurses form strategies to cope with adversity, to improve nurses' professional interests, self-efficacy, family-work support, organizational commitment, and to promote better professional growth for young nurses.
