我国部分地区护士离职意愿现状及其影响因素分析

The current situation and influencing factors of nurses turnover intentions in China

摘要: 目的:分析护士离职意愿现状,明确重点关注群体,为降低护士离职意愿提供意见参考。方法:采用便利抽样方法,通过离职意愿量表于2020年11—12月对京津冀63?947名护士进行调查。结果:护士离职意愿得分为(13.93±4.21)分,超过50%的护士具有较高的离职意愿。学历、职称、每月夜班数量、夜班形式、科室、工作年限、医院级别、医院性质、每周工作时间等是护士离职意愿的影响因素,可解释总变异的35.4%。护士建议提高薪酬、加强尊重、减轻工作压力以降低离职意愿。结论:护士离职意愿得分较高,受工作年限、工作时间、夜班数量、学历、职称和所在医院级别及科室影响较大。管理者应加强对护士离职意愿的关注,采取有效措施,着力保留护理人才和急需岗位的护士人力资源。

Abstract: Objective: To analyze the turnover intention and influencing factors of nurses. Methods: A total of 63 947 nurses were selected by convenience sampling method and surveyed by the Turnover Intention Questionnaires. Results: The score of nurses' turnover intention was 13.93±4.21. Over 50% of nurses have a high turnover intention. The influencing factors were education, kind and level of hospital, job title, nursing history, working hours per week, the number of night shifts per month, the form of night shift and department were the impact factors of nurses’ turnover intention, which could explain 35.4% of the total variation. The Nurses suggested to improve their salaries, provide them more respects and reduce their workloads. Conclusion: The turnover intention of nurses is at a high level, especially in the nurses with young age, working in intensive care unit or emergency department, and working at low level hospitals which are undergoing transformation. It is suggested that nurse managers pay more attention to the nurses, and take effective measures to enhance nurses' satisfaction and minimize the turnover of nurses.
