儿科护士心理契约和离职意愿关系的研究

The relationship between psychological contract and turnover intention in pediatric nurses

摘要: 目的:调查儿科护士离职意愿和心理契约现状,并分析二者的关系,为促进儿科护士的科学、有效管理提供实证依据。方法:采用离职意愿量表和心理契约问卷,对徐州地区17 家三级综合性医院的358 名儿科护士进行调查。结果:儿科护士离职意愿条目均分为(2.17±0.67) 分,心理契约条目均分为(4.13±0.46) 分,员工责任得分高于组织责任得分;分层回归分析表明:心理契约中的组织规范责任、组织人际责任、组织发展责任能影响儿科护士的离职意愿,能独立解释其离职意愿22.6% 的变异。结论:儿科护士的离职意愿较强,心理契约是其离职意愿的重要因素。

Abstract: Objective: To investigate the present status of turnover intention and psychological contract in pediatric nurses, and analyze the relationship between them. Methods: A total of 358 pediatric nurses from 17 tertiary general hospitals in Xuzhou were investigated with Turnover Intention Scale (TIS) and Psychological Contract Questionnaire(PCQ). Results: The average scores of TIS and PCQ in pediatric nurses were 2.17±0.67 and 4.13±0.46, respectively. The score of staff responsibility was higher than that of organizational responsibility. Hierarchical regression analysis showed that the organizational normative responsibility, organizational interpersonal responsibility and organizational development responsibility in psychological contract could be used to predict the turnover intention and independently explain 22.6% variation of their turnover intention. Conclusion: The pediatric nurses presented high turnover intention, and psychological contract may work as an important factor affecting their turnover intention.
