山西省专科护士再培训需求调查与分析

摘要: 目的:基于岗位胜任力调查山西省专科护士再培训需求,为构建专科护士再培训体系提供参考依据。方法:于2023年3月,通过分层抽样法选取山西省11个地级市1?419名专科护士为研究对象。基于专科护士岗位胜任力自评量表得分,通过聚类分析划分不同胜任力类型;使用专科护士再培训需求问卷分析不同胜任力类型专科护士的再培训需求。结果:99.4%的专科护士对再培训持积极态度,期望再培训学时为“48?h以上(6天以上)”、频次偏好“每年一次”;不同岗位胜任力类型专科护士在是否参加再培训、参加原因、再培训形式及培训学习内容等需求方面差异有统计学意义(P<0.05);肿瘤、重症、手术室、血液净化方向专科护士的再培训学习内容需求基于不同岗位胜任力类型差异有统计学意义(P<0.05)。结论:专科护士岗位胜任力水平存在异质性且仍有提升空间,有必要根据不同胜任力类型、不同专业方向专科护士的具体需求开展针对性再培训,促进专科护士知识技能的巩固与提升。

Abstract: Objective: To investigate the retraining needs of specialist nurses in Shanxi province based on their post competencies, providing a reference for the development of a retraining system for specialist nurses. Methods: A cluster sampling method was employed to recruit 1419 specialist nurses from 11 cities in Shanxi province as the research participants in March 2023. Based on scores from the Post Competency Self-Rating Scale for Specialist Nurses, cluster analysis was used to categorize different types of post competencies. The Specialist Nurse Retraining Needs Questionnaire was utilized to analyze the retraining needs of nurses with varying competency types. Results: A total of 99.4% of specialist nurses exhibited a positive attitude towards retraining, with "more than 48 hours (over six days)" being the most preferred training duration and "once a year" as the desired frequency. Statistically significant differences were found in retraining participation, reasons for participation, training formats, and learning content among nurses with different competency types (P<0.05). Furthermore, significant differences in retraining learning content were observed among specialist nurses working in oncology, intensive care units, operating rooms, and blood purification, depending on their competency types (P<0.05). Conclusion: There is heterogeneity in the competency level of specialist nurses and there is still room for improvement. It is necessary to carry out targeted retraining according to the specific needs of specialist nurses with different competency types and different professional directions, so as to promote the consolidation and improvement of specialist nurses' knowledge and skills.
