浙江省11所三级甲等医院护士长领导力的潜在类别分析

Latent category analysis of head nurses leadership in 11 tertiary grade A hospitals in Zhejiang province

摘要: 目的:对浙江省三级甲等医院护士长领导力进行潜在类别分析。方法:采用整群方便抽样方法,于2017年10-12月抽取浙江省11所三级甲等医院中符合纳入排除标准的护士长作为研究对象。采用一般资料调查表、中文版美国管理者实践量表(MAS)进行调查。结果:潜类别模型分析结果显示,736名护士长分为高领导力类别(12.64%)、中等领导力类别(55.84%)和低领导力类别(31.52%)。三个潜在类别护士长在所在医院床位数、工作年限、年龄以及是否参加管理类进修方面差异有统计学意义(P<0.05),而所在科室、担任护士长时间、学历和职称差异均无统计学意义(P>0.05)。结论:通过对护士长领导力的分类特征进行类别分析,发现三级甲等医院护士长存在三种不同的领导力类型,与担任护士长时间、职称和学历均无关,与工作年限、床位数和是否参加管理类进修等职业成长经历有关,可为进一步开展护士长的分层管理培训提供参考依据。

Abstract: Objective: To analyze the leadership of head nurses in tertiary grade A hospitals in Zhejiang province by using latent category analysis. Methods: Head nurses who met the inclusion and exclusion criteria in 11 tertiary grade A hospitals in Zhejiang province were selected from October 2017 to December 2017 by cluster convenient sampling method. The demographic questionnaire and the Chinese version of MAS were used in the investigation. Results: The latent category model showed that 736 head nurses were divided into high leadership category (12.64%), medium leadership category (55.84%) and low leadership category (31.52%). The three latent categories of head nurses had significant statistical differences (P<0.05) in the number of hospital beds, years of work, age and participation in management training, while there were no statistical differences (P>0.05) in the departments, length of service as head nurse, academic degree or professional title. Conclusion: By the category analysis of the head nurses’ leadership, it was found that there are three types of leadership in the head nurse in tertiary hospitals, which are irrelevant to the length of service as head nurse, professional title and education background, and years of work, the number of beds and participation in management training and other professional experiences has a significant relationship, providing a reference for further development of the head nurses' tiered management training.
