摘要: 目的:分析内部营销和工作满意度对军队护理人员忠诚度的影响。方法:采用内部营销问卷、组织承诺问卷以及明尼苏达满意度量表,对天津市一家军队医院的844 名工作1 年及以上的注册护士进行问卷调查。采用结构方程模型分析内部营销和工作满意度对忠诚度的影响。结果:结构方程模型结构显示,内部营销和护理人员的工作满意度对护理人员的忠诚度有影响;同时,内部营销亦影响护理人员的工作满意度,方程拟合度χ2/df=10.547,近似误差均方根(RMSEA)=0.089。结论:内部营销和工作满意度对护理人员的忠诚度具有重要的影响。医院管理人员应认识到采用内部营销理论对护理人员进行管理的重要性,提高护理人员的工作满意度,最终提高其忠诚度。

Abstract: Objective: To explore the impact of internal marketing and job satisfaction on loyalty of nurses. Methods:Cluster sampling was adopted to investigate 844 registered nurses in a tertiary hospital of Tianjin. The participants were surveyed by internal marketing questionnaire, job satisfaction questionnaire and organizational commitment questionnaire.Pearson's correlation, multiple regression analysis and structural equation modeling were employed to analyze relationship between internal marketing, job satisfaction and loyalty of nurses. Results:The results of Pearson's correlation showed that the factors of internal marketing, job satisfaction and loyalty were correlated with each other; Meanwhile, the result of structural equation modeling confirmed that internal marketing and job satisfaction had a significant positive effect on the loyalty (P<0.01).Conclusions: Internal marketing and job satisfaction have significant effect on nurses’ loyalty. The nursing managers should regard internal marketing theory as an important management strategy to improve nurses’ job satisfaction and loyalty.
