摘要: 目的:整合文献中护士建言行为的产生过程、前因与后果,为促进护士建言行为提供参考。方法:检索国内外数据库中与护士建言行为有关的质性研究,检索时限为建库至2024年12月31日,在进行文献质量评价后,应用汇集性整合方法进行Meta整合,对研究结果进行比较、分析、归纳、诠释和综合。结果:共纳入10篇文献,提炼出28个研究结果,归纳形成9个类别,综合成为3个整合结果,包括护士多方考量是否采取建言行为、组织内部博弈影响建言环境、护士建言产生的多方面影响。结论:护士的建言行为有利于组织的持续改进和发展,并提升护士话语权和促进护理变革。因此,组织需要建立畅通的建言渠道;护理管理者应倾听护士的建言并给予反馈;还可为护士提供有关建言的培训和教育。

Abstract: Objective: To systematically review the literature and integrate the generation process, antecedents, and consequences of nurses' voice behavior, so as to provide reference for promoting nurses' voice behavior. Methods: Domestic and foreign databases were searched, and qualitative studies related to nurses' voice behavior were included. The search time limit was from the establishment of the database to December 31, 2024. After evaluating the literature quality, the collection synthesis method was used for Meta synthesis, and the research results were compared, analyzed, summarized, interpreted, and synthesized. Results: A total of 10 articles were included, and 28 research findings were extracted. These were categorized into 9 categories and consolidated into 3 integrated results, encompassing nurses' multiple-factor consideration of whether to take voice behavior, internal game affecting the voice behavior environment, and the multi-factor effects of nurses' voice behavior. Conclusion: Nurses' voice behavior is conducive to the continuous improvement and development of the organization, and enhance the discourse power of nurses and promote nursing reform. Therefore, in order to better implement voice behavior of nurses, the organization needs to establish smooth voice behavior channels. Nursing managers should listen to nurses' voice and give feedback; and provide training and education about voice behavior for nurses.
