临床护士工作投入现状与影响因素研究

Research on the status of work engagement and its influencing factors among clinical nurses

摘要: 目的:调查临床护士工作投入水平,分析组织公平、组织支持对护士工作投入的影响和影响路径。方法:通过问卷调查法,调查了来自7家医院的1 065名临床护士。结果:临床护士工作投入平均得分为(3.54±1.49)分,有21.0%的护士处于高投入水平;结构方程分析结果表明,组织支持(β=0.289,P<0.01)和组织公平(β=0.536,P<0.01)对临床护士工作投入有正向影响;组织支持是组织公平和工作投入的中介变量;两者可以解释31%的临床护士工作投入变化。结论:临床护士工作投入处于较低水平,建议管理者完善绩效评价、薪酬分配等制度,以创造公平、公正、支持性的组织环境,提升护士的组织公平感和组织支持感,进而促进其更好地投入工作。

Abstract: Objective: To explore the status of work engagement, and the effects of organizational justice and organizational support on nurses' work engagement. Methods: A total of 1 065 nurses from 7 hospitals in Beijing were surveyed with a package of questionnaires. Results: The mean score of work engagement was (3.54±1.49), and 21.0% of those subjects showed work engagement at a high level. Structural equation model analysis showed that organizational justice (β=0.536, P<0.01) and organizational support (β=0.289, P<0.01) were positively associated with nurses' work engagement, which could explain 31% variance of nurses' work engagement. And organizational support partly mediated the effect of organizational justice on nurses' work engagement. Conclusion: Clinical nurses' work engagement was at a low level. Managers should perfect nurses' performance evaluation and distribution systems so as to enhance nurses' work engagement through creating a fair and supportive organizational environment.
