中医医院责任护士心理资本与工作投入及离职意愿的相关性分析

Relationship between psychological capital, work engagement and turnover intention among primary nurses in Traditional Chinese Medicine hospitals

摘要: 目的:探讨中医医院责任护士心理资本与工作投入及离职意愿的关系。方法:采用一般情况调查表、护士心理资本问卷中文修订版、Utrecht 工作投入量表中文版、离职意愿量表,对浙江中医药大学3 所附属三级甲等中医医院的527 名责任护士进行问卷调查。结果:分层逐步多元回归分析显示身体状况、学历对责任护士的离职意愿有重要影响,责任护士心理资本、工作投入与离职意愿三者之间存在显著的相关性(P <0.05)。心理资本、工作投入水平对责任护士离职意愿起着重要的反向预测作用。其中,乐观及奉献对责任护士的离职意愿影响最大。结论:提高中医医院责任护士的心理资本及工作投入水平,能够降低责任护士离职意愿,对稳定中医医院护理队伍将会产生积极影响。

Abstract: Objective: To explore the relationship between psychological capital, work engagement and turnover intention among primary nurses in Traditional Chinese Medicine (TCM) hospitals. Methods: Totally 527 primary nurses from three tertiary hospitals affiliated to Zhejiang University of Traditional Chinese Medicine were investigated using the Chinese Version of Nurses' Psychological Capital Questionnaire-Revision (PCQ-R), Chinese Version of Utrecht Work Engagement Scale (UWES),and the Nurses' Turnover Intention Scale(NTIS). Results: There was a significantly correlation between psychological capital,work engagement and turnover intention among primary nurses (P<0.05). Psychological capital and work engagement negatively predicted the turnover intention level. Hierarchical regression analysis showed that optimism, devotion, health condition and education background entered the regression equation of turnover intention. Conclusion: Enhancing primary nurses' psychological capital and improving work engagement may decrease their turnover intention.
