护士横向暴力与团队心理安全气氛的研究

Horizontal Violence among nurses and team psychological safety climate

摘要: 目的:调查三甲医院护士的横向暴力(HV)与团队心理安全气氛现状并分析两者的相关性。方法:使用方便抽样,选取温州市2所三甲医院6个科室的187名护士作为研究对象。使用横向暴力调查问卷和团队心理安全气氛量表进行调查。结果:72.2%的研究对象曾遭受过HV,“封锁消息”是发生频率最高的HV。不同职称和人事关系的护士间的HV差异有统计学意义(P<0.05)。团队心理安全气氛得分为(60.77±7.15)分。HV组与非HV组护士在团队心理安全气氛上的差异具有统计学意义(P<0.05)。结论:护理管理者应正视HV现象的存在,尤其是低职称和合同制聘用护士的HV情况,积极营造良好的科室人文环境,建立适合科室实际情况的HV应对策略或制度,以降低HV发生率,提高护士团队心理安全感。

Abstract: Objective: To describe the Horizontal Violence (HV) and the team psychological safety climate of nurses in tertiary hospitals and determine their relationships. Methods: A survey was conducted in 187 nurses from 6 departments of 2 tertiary hospitals in Wenzhou, Zhejiang province by using Horizontal Violence Scale and Team Psychological Safety Climate Scale. Results: There were 135 (72.2%) nurses in the study reported the HV, and "Blocking the passage of message" was the highest frequency in HV. The nurses with different professional titles and different staff relations reported HV at different levels (P<0.05). The average score of team psychological safety climate was 60.77±7.15. Those with HV reported lower scores at the total team psychological safety climate and each dimensions than those without HV (P<0.05). Conclusion: The nurses with junior professional title and contract nurses were more likely to report HV, it seems that a good humanistic environment, a suitable HV coping strategy or system could reduce the incidence of HV and improve the team psychological safety of nurses.
