护士长领导行为对护士专业生活品质的影响

The impact of leadership behaviors of head nurses on professional quality of life among nurses

摘要: 目的:调查临床护士感知护士长领导行为的类型,并分析其对护士专业生活品质的影响。方法:采用方便抽样法选取西安市6所医院的护士510名为研究对象,采用一般情况调查表、护士长领导行为量表、护士专业生活品质量表进行问卷调查。结果:护士长领导行为总分为(77.00±12.84)分,护士专业生活品质各维度得分为同情心满足(33.82±6.70)分、倦怠(26.67±5.93)分、二次创伤(25.48±5.73)分;月夜班数、科室、护士长领导类型是同情心满足的影响因素(P<0.05),可预测同情心满足15.7%的变异;年龄、医院等级、科室和领导类型是倦怠的影响因素(P<0.05),可预测倦怠15.7%的变异;科室和领导类型是二次创伤的影响因素(P<0.05),可预测二次创伤7.0%的变异。结论:护士长领导行为对专业生活品质的各个维度均存在着影响,应通过改善护士长领导行为来增加护士的同情心满足,减少倦怠和二次创伤。

Abstract: Objective: To explore the impact of leadership behaviors of head nurses on professional quality of life among nurses. Methods: Using a convenient sampling method, totally 510 nurses in 6 hosptials in Xi'an were recruited and investigated using demographic questionnaire, Head Nurses' Leadership Behaviours Scale and Chinese version of Professional Quality of Life Scale for Nurses. Results: The mean scores of leadership behaviors and three dimensions, compassion satisfaction, burnout, and secondary traumatic stress of clinical nurses were 77.00±12.84, 33.82±6.70, 26.67±5.93 and 25.48±5.73, respectively. Times of night shift per month, department and leadership style of head nurses were identified as the predictors of compassion satisfaction, explaining 15.7% of the variance. Age, the level of hospital, department and leadership style were the influencing factors of burnout, accounting for 15.7% of variance. Department and leadership style were the influencing factors of secondary traumatic stress, explaining 7.0% of the variance. Conclusion: The different leadership types have significant impact on the nurses' professional quality of life. We should enhance compassion satisfaction and decrease burnout and secondary traumatic stress by improving leadership behaviors of head nurses.
