摘要： 目的：探讨磁性医院文化在护理管理中的实践与成效。方法：从护理领导力、结构性授权、专业自主性、科研和创新4个方面进行护理管理实践。结果：护理工作环境得到改善，组织架构不断优化，我院护理人员护士职业认可度近三年维持在97%的高水平，护士离职率保持在1.8%的低水平，并得到国内外同行的认可。结论：将磁性医院文化融入护理管理能有效提升护士职业满意度和患者满意度，是一种行之有效的管理理念。
Abstract: Objective: To explore the practice and effects of magnetic hospital on nursing management. Methods: The nursing management practice was performed from the four aspects: nursing leadership, structural empowerment, professional independence and research and innovation. Results: The nursing working environment was improved and the organizational structure was optimized. Nurse professional recognition remained at 97% in the past three years. The turnover rate of nurses remained at 1.8%. Conclusion: It is an effective management model to integrate the magnetic hospital culture on nursing management to improve the satisfaction of both patients and nurses.
